Choosing an executive search partner for a startup CTO hire
A CTO search is the highest-leverage hire most founders ever run, and the partner you choose shapes the pool you see. The market offers three species of search partner, and each fails in its own way when mismatched.
The three species
Global executive firms carry prestige networks and deep process, tuned to enterprises; their startup blind spot is calibration, the partner who has placed bank CTOs may genuinely not know what a Series B platform leader looks like. Boutique tech search firms live in your niche and know the reachable pool; quality varies wildly with the individual partner. What actually predicts a good outcome
Whatever the species, four things predict success. First, the partner personally running your search has placed technical leaders at your stage, ask for the list. Second, the assessment goes beyond conversations; leadership fit and working style deserve instruments, which is why we screen executive shortlists psychometrically as standard. Third, the market map is shown to you early, so you can see the whole reachable pool rather than a curated trickle. Fourth, references are investigative, reaching beyond the names the candidate supplied.
Questions that expose stage mismatch
Ask the partner what a great CTO looks like at your stage versus two stages later; a real answer distinguishes hands-on architects from org-builders from platform executives. Ask which candidates they would rule out and why. A partner who cannot articulate the wrong profile cannot filter for the right one.
Speed matters more than firms admit
